本文对突发事件下因组织承诺变化所导致的员工出现的问题进行了研究,确定了组织承诺变化的前因变量,即组织制度、组织文化和组织结构等。在此基础上,通过构建多指标模糊综合评判模型,对突发事件下组织承诺变化的影响因素进行了分析,得出维持组织承诺的关键因素是完善制度这一结论。最后,针对如何完善制度提出了具体措施,如建立优先考虑价值观而非能力的人才选拔制度、员工突发事件福利和保险制度、有效沟通机制、员工安抚计划制度等,以期为企业和政府有关部门制定决策提供依据。
This paper analyzes possible behaviors of employees in emergency,and identifies the antecedent variables of organizational commitment including organizational system, organizational culture and organizational structure. Then, through establishing a multi-index fuzzy compre- hensive evaluation model,it draws the following conclusion that the crucial factor to maintain organizational commitment in emergency is organizational system. Finally, it puts forward some measures to improve organizational systems, including constructing personnel selection system, employee insurance system in emergency, communication mechanisms,etc.
