科学合理的绩效薪酬对于高技术企业员工具有重要的激励作用。以江苏高技术企业192名研发人员的数据为样本,利用SPSS16.0及AMOS7.0软件探讨绩效薪酬与探索式创新行为和利用式创新行为之间的关系。研究结果表明,绩效薪酬对探索式创新行为成先扬后抑的倒U形关系,对利用式创新行为也有显著的正向影响;创新自我效能感对绩效薪酬与利用式创新行为之间的关系起正向调节作用。研究结论为高新技术企业在创新管理实践中优化薪酬决策提供重要的实践启示。
It’s an important incentive problem for Chinese high-tech enterprises to establish a scientific and reasonable compensation.This article used SPSS1 6.0 and AMOS7.0 software to study the relationship between the pay for perform-ance and exploration and exploitation behaviors,based on 1 92 data of researchers from high-tech enterprises in Jiangsu province.Results indicate that pay for performance shows an inverted U -shaped relationship with exploration behaviors and a positive correlation with exploitation behaviors;creative self-efficacy moderates the relationship between pay for per-formance and exploitation behaviors.This research conclusion provides important practical implications for high-tech en-terprises in innovation management practice and compensation decision.
