以认知评价理论为基础,探讨高校科研团队中领导语言框架对科研人员创造力的影响作用及其内在机制。通过三阶段式的问卷调查方法,对某985高校各科研团队中228位科研人员及其直接领导进行调研。研究结果表明,科研人员的认知评价中介了领导语言框架与科研人员创造力间的关系;挑战性评价中介了领导者积极语言框架对创造力的正向影响;威胁性评价中介了领导者消极语言框架对创造力的负向影响。此外,工作复杂性分别正向调节了领导语言框架与科研人员认知评价间的关系,以及挑战性评价对领导积极语言框架与科研人员创造力间关系的中介作用。
Cognitive appraisal theory is introduced to explore the mechanism between university research team leader's linguistic framing and followers' creativity.Following a three-stage data collection process,we finally obtained 228 samples from one of the 985 project universities.It is found that:(1)Cognitive appraisal of the follower mediated the relationship between leader's linguistic framing and creativity.Challenge appraisal mediated the relationship between positive linguistic framing and creativity;threat appraisal mediated the relationship between negative linguistic framing and creativity.(2)Job complexity moderated the relationship between leader's linguistic framing and followers' cognitive appraisal.(3)Job complexity moderated the mediated relation among leader's positive linguistic framing,challenge appraisal,and creativity.The implications were discussed for research and practice finally.
