基于3类所有制企业R&D背景的实证调查,研究了内在动机、管理者情绪智力和员工创造力之间的关系。分析了内在动机和管理者情绪智力的调节效应,对比了3类企业内不同评价主体对研究变量的评价结果,探讨了3类企业 R&D背景下员工创造力各维度在内在动机与管理者情绪智力不同水平下的表现。结果表明:内在动机和管理者情绪智力均能正向调节与员工创造力的关系;与民企和外企不同,国企管理者情绪智力与员工创造力呈较弱的负相关关系;民企 R&D背景的员工创造力受内在动机影响较大;外企R&D背景的内在动机和管理者情绪智力与员工创造力的相关系数均高于其它两类企业。
We explore the relationship of leader emotional intelligence ,employee intrinsic motivation and employee creativi-ty by using R&D context survey data in three types of ownership enterprises .We model the relationship by addressing leader emotional intelligence and employee intrinsic motivation as moderating variables .We analyze the four aspects of em-ployee creativity under the different level of leader emotional intelligence and employee intrinsic motivation ,as well as con-trast their results in different R&D contexts .The results show intrinsic motivation and leader emotional intelligence can positively moderate each other relation with employee creativity .Leaders'capability of manage emotion and employee self-determination both predict employee creativity well .There is a weak negative relation between emotional intelligence of leaders of state-ow ned enterprises and employee creativity .Intrinsic motivation plays a significant role in employee creativ-ity in private enterprise R&D context .The correlation coefficients of intrinsic motivation ,leader emotional intelligence and employee creativity in foreign-funded enterprises R&D context are higher than other two types of enterprises .
