高绩效工作系统与企业创新绩效之间正相关关系已经得到学术界的广泛认可,但具体的作用机制仍是一个未知的“黑箱”。建立在情景双元性基础上,本文具体分析了高绩效工作系统如何通过影响利用式学习和探索式学习,从而对组织创新绩效产生影响的作用机制。实证分析结果也表明,组织的利用式学习和探索式学习战略在对高绩效工作系统和企业创新绩效起中介作用。高绩效工作系统对探索式学习的影响受到组织信任关系的调节作用。本文从组织信任关系发展的过程角度,分析了情感信任和认知信任对高绩效工作系统和学习战略影响的调节作用。
Most studies have demonstrated that High Performance Work System positively affect corporation innovation performance, however, the mechanism is an unknown "Black Box". Based on the theory of Contextual Ambidexterity, the paper analyzes how high performance work system af- fects innovation performance through exploration and exploitation strategy. Empirical study shows that exploration and exploitation strategy mediates the high performance work system and innovative performance. Also, organization trust relationship moderates the exploration and high performance work system. Through the formation of organization development, the paper analyzes emotional trust and cognitive trust moderating the relationship between high performance work systems and learning strategy.
