组织沉默是个体对组织潜在问题保留个人观点的行为,已有研究集中于企业组织中组织沉默的概念、测量及其对个体行为、绩效的直接影响。没有关注组织沉默的生成过程且忽略了学校这一重要的社会组织。以515名中小学教师为样本,采用结构方程模型等统计分析方法,分析变革型领导对教师组织沉默的影响以及组织信任和心理授权在此过程中的中介作用。研究结果表明,变革型领导与教师组织沉默存在显著的负相关关系,变革型领导与组织信任存在显著的正相关关系,变革型领导与心理授权存在显著的正相关关系,组织信任在变革型领导与教师组织沉默的关系中起中介作用。
Organizational silence refers to employees know the truth about certain issues and problems within the organization yet dare not speak that to their superiors. Existing studies shows leadership is one of the important factors affecting organization silence. In order to explore the generation mechanism of silence, correlation analysis, regression analysis and structural equation model of 415 samples were used to examine the relationship of transformational leadership between organizational silence, and mediating role of organizational trust and psychological empowerment. The results revealed that transformational leadership had significant effects on organizational silence, organizational trust and psychological empowerment; Organizational trust was the part meditating variables in the relationship between transformational leadership and organizational silence.
