本文以新制度经济社会学的理论视角探讨了日本人力资源管理体制演变历程,尤其是其中终生雇佣体制以及年功序列体制形成过程。本文认为,日本现代企业人力资源管理体制并不是理性设计结果,而是在追求现代化过程中日本传统与现代市场体制自然融合的过程。在演化期间各种矛盾冲突以及政治力量的博弈才是推动日本企业人力资源管理制度演化的力量。正是因为如此,以简单的终生雇佣以及年功序列为标签来描述日本人力资源管理制度是不准确的,那种驱动其继续演化的力量不但没有消失,反而以更加挑战性的姿态出现了。
This paper discusses human resource management system in Japanese enterprises in term of the institutional theory of economic sociology, especially the evolution process of the lifetime employment system and the seniority based pay and promotion system. This paper argues that the modern system of the enterprise human resource management in Japan is not the results of rational designing, but the results of natural integration process of Japanese tradition and modern market system in the pursuit of modernization. During the evolution, it is the various conflicts and political powers that promote the evolution of human resource management system. Thus, it is not accurate that just using life-time employment and seniority- based pay and promotion as tags to describe Japanese human resource management system. The driving power of evolution does not only disappear, but also becomes more challenging.
