在界定高校创新型科研团队内涵的基础上,分析了高校创新型科研团队知识共享行为、学习行为及团队绩效之间的关系,并构建概念模型,以国内25所重点高校创新型科研团队为样本,运用结构方程模型对其进行检验与修正。研究结果显示高校创新型科研团队的资源充足度、认知冲突、信任、变革型领导、成员异质性对知识共享行为具有正影响;情感冲突对知识共享行为具有负影响;信息获取、信息分布过程对学习行为具有正影响;知识共享行为对团队学习行为具有正影响;学习行为对团队绩效具有正影响。最后,根据研究结果提出提升团队绩效的知识共享行为、学习行为优化策略。
Based on definition of university innovative research team, this paper analyzes the relationship between knowledge - sharing,learning behavior and team performance, and estabhshes conception model. Then the model has been examined and revised by Structural Equation Modeling with the sample data of innovative research team of twenty - five domestic uni- versities. The result shows that the resources, cognize conflict, trust, transform leadership have positive impact on knowledge -sharing; emotion conflict have negative influence on knowledge -sharing;information acquirement, information distributed process have positive impact on knowledge - sharing; knowledge - sharing and learning behavior have positive impact on team performance. Finally, this paper proposes the optimized strategies of knowledge - sharing and learning behavior to im- prove the team performance.
