根据劳动契约理论视角分析,员工的忠诚就是其忠实履行劳动契约。而劳动契约分为显性劳动契约和隐性劳动契约,前者对员工忠诚度培养形成外部强制,后者对员工忠诚度培养产生内在约束。因此,要培养和维护员工的忠诚度,既要强化显性劳动契约,又要建立良好的隐性劳动契约。基于作者在美国加州富乐敦州立大学进修期间的见闻及对其教师人力资源管理的考察发现,权责利明晰的劳动契约是美国高校教师爱岗敬业即忠于职守的根本原因所在。

英文摘要:

Interpreted from the perspective of labor contract theory, employee loyalty refers to the faithful fulfillment of labor contract on the part of employees. Labor contract consists of extrinsic labor contract and intrinsic labor contract, the former exerting exterior force in cultivating employee loyalty, while the latter exerting interior urges on the purpose. Therefore, in order to cultivate and maintain em- ployee loyalty, not only should extrinsic labor contract be strengthened, but also sound intrinsic labor contract ought to be set up. Inspired by the observation and investigation of the human resources management over teachers in California University at Fullerton, I found out the fundamental reason for American teachers love and loyalty for their profession lies in the labor contract with well defined power, responsibility and profit.
