作为组织核心竞争优势重要来源的员工创造力,受到员工个体特质以及组织氛围感知的影响,然而对于个体特质与组织氛围感知的交互作用目前尚缺乏深入研究.、基于个体和环境双重视角,通过对多种行业多个岗位类型员工的样本数据的搜集整理,研究发现,个体认知风格、任务特征以及上司支持与员工创造力呈显著的正向关系,与员工创造力显著负相关的是资源状况、认知风格与任务特征的交互。而认知风格与上司支持的交互作用与员工创造力呈边际显著的负向关系。为了提升员工创造力,企业应该注重员工认知风格的识别和组织创新氛围的营造,并密切关注组织氛围感知对于不同认知风格员工的激励作用。
Employee creativity, the essential resource of organization core competence, is influenced by individual traits and organizational atmosphere perception. Till now, in-depth research on how employee creativity is influ- enced by the interaction of individual features and organizational atmosphere perception still lacks. Combining the perspectives of individual and environment, based on a sample of employees from a variety of industries and func- tions, we found that individual cognitive style, task characteristic and superior support, have significantly positive relation with employee creativity; while condition of resources, interaction of cognitive style and task characteris- tic, are marginally significant related to employee creativity. To enhance employee creativity, organization should identify employee cognitive styles and foster creative climate, and pay close attention to the motivation effects of organizational atmosphere on employees with different cognitive styles
