团队已经成为动态环境下企业从事研发活动的基本工作单元,如何提升研发团队矧效已经引起团队研究者的广泛关注。本研究根据团队目标取向理论与团队发展阶段相关研究成果,分不同团队发展阶段考察研发团队目标取向与团队绩效的关系。通过对105个我国刃发项目团队样本的实证分析,结果发现:研发团队学习取向对团队绩效具有显著正向影响,而研发团队绩效取向对团队绩效的正向影响在团队发展后期才会显著。本研究拓展了团队目标取向理论的应用边界,并对提升研发团队绩效具有实践意义。
Effective teams are important cornerstones of successful organizations engaged in R&D activities. Based on the theory of team goal orientation and team development literatures, this paper explores the relationship between team goal orientation and team performance taking account of team phase. In a study of 105 R&D teams of China, we found that team learning orientation was positively related to team performance; the relationship between team performance orientation and team performance was moderated by team phase, such the relationship was strongcr at later phases of team life cycle. The implications of this study for understanding the role of team goal orientation in promote team performance are discussed.
