在转型期的中国企业中,不论是国有控股还是非国有控股企业的员工组织认同心理,与组织公民行为之间都存在较强的相关关系。但由于非国有控股企业的机制建设相对有利于组织成员,成功性组织认同显得更强;而国有控股企业的稳定性相对较强,员工的归属性组织认同更强一些。通过强化资源整合调整企业员工利益性组织认同心理、强化文化整合促进企业员工归属性组织认同心理、强化结构整合协调企业员工成功性组织认同心理,都可以有效地提高他们的组织公民行为。
In Chinese enterprises during the period of transformation, organizational identification of employees in state-controlling companies or others has a close relationship with behavior of organizational citizens. Since the mechanism of non state-controlling companies is favorable to organizational members, there is a higher identification of success while in state-controlling companies with a stronger stability, there is a higher identification of belonging. The employees' behavior of organizational citizens can be greatly enhanced by adjusting their identification of interests through improving resources integration, by promoting their identification of belonging through improving cultural integration and by coordinating their identification of success through improving structural integration.
