基于三元理论从团队层次全面考察家长式领导及其不同领导组合对团队创造力的作用,并通过本土企业中104个团队637份有效调查问卷进行实证检验.研究发现,仁慈领导、德行领导对团队创造力有正向影响,威权领导无显著影响;仁慈与德行领导、仁慈与威权领导分别对团队创造力有显著正交互效应;德行与威权领导有显著负交互效应.进一步的三项交互检验发现,与低威权相比,在高威权下德行领导对仁慈领导与团队创造力之间关系的正向调节作用更强.该研究揭示了家长式领导对团队创造力的复杂作用关系及其对中国现代企业团队创造力管理的有效性.
The effects of paternalistic leadership and its different combinations on team creativity were explored at the team level based on ternary theory. The relative field test was implemented by the valid data collected from 637 employees of 104 teams in Chinese firms. The results show that benevolent leadership and moral leadership have positive effect on team creativity, while authoritarian leadership has no significant effect on team creativity; benevolent and moral leadership as well as benevolent and authoritarian leadership have positive interaction on team creativity respectively, while moral and authoritarian leadership have negative interaction on team creativity. Furthermore, by three-way interaction analysis, it finds that positive moderating role of moral leadership between benevolent leadership and team creativity is stronger in the case of high authoritarianism compared with low authoritarianism. The research results uncover the complex role taken by paternalistic leadership on team creativity, and its effectiveness on team creativity management in Chinese modern organizations.
