团队创新绩效与团队内知识共享,尤其是隐性知识的共享高度相关。但有关组织内知识共享的实证研究仍然较少。本文基于组织行为学的理论,结合前人的研究以及我们的实际访谈,提出了一个研究生团队内知识共享及其相关因素的概念模型,从组织领导、组织文化、共享实效、集体主义倾向、不安全感、科研压力等六个方面探讨了研究生团队内隐性知识共享的影响因素。并运用调查数据,进行结构方程模型分析,实证研究了上述六个因子对研究生团队成员在团队内进行隐性知识共享的影响作用。最后提出了研究生团队提升知识共享程度,建设知识共享型团队的措施。
Knowledge sharing,especially tacit knowledge sharing has significant impacts on the performance of team innovation,while there are few positive researches conducted on this subject. Based on the theoretical analysis and in-depth interview,a conceptual model on the correlation between postgraduate team knowledge sharing and its influencing factors is built,and six factors,namely,organizational leadership,organizational culture,knowledge sharing performance,cellectivism value,personal insecurity,and academci pressure are explored. Using the survey data and Structure Equation Model(SEM),the effects of these factors on graduate students' tacit knowledge sharing behavior in postgraduate teams are studied; some suggestions for improving tacit knowledge sharing in postgraduate teams are presented at last.
