对湖北、湖南、浙江、江苏等省部分高等院校的280名体育教师的组织承诺,离职意愿及职业生涯发展阶段进行了调查。有效数据被试247名,男性占68%,女性占32%;平均年龄34岁。对有效数据进行多元回归分析,表明普通高校体育教师职业生涯发展的第2阶段(在适应成长阶段),规范承诺能够有效地预测离职意愿;在职业生涯发展的第3阶段(即在快速发展阶段),情感承诺能够有效地预测离职意愿。因此,在体育教师的适应成长阶段提高其规范承诺、在快速发展阶段提高其情感承诺可降低其离职意愿,这将为高校体育院系的有效管理提供一定的依据。
This paper investigated 280 sports teachers in some universities from the provinces of Hubei, Hunan, Zhejiang and Jiangsu. The purpose is to explore the organizational commitment, turnover intention and phase of occupational career development. 62 percent of subjects are mate, and 32 percent are female in the valid data of 247, and the mean of age is 34. Multiple-regression analyses indicate that the normative commitment can forecast efficiently turnover intention in the second phase of teachers' occupational career(the phase of adaptive development); the affective commitment can forecast efficiently turnover intention in the 3rd phase of teachers' occupational career (the phase of fast development). Therefore, turnover intention can be decreased through improving the normative commitment of sports teachers in the phase of adaptive development or improving the affective commitment in the phase of fast development, which will provide the basis of valid management for the sport institute.
