从知识型员工的心理角度出发,对心理契约、组织承诺和组织公民行为的关系及影响机制进行理论分析与实证研究。研究表明,组织承诺对知识型员工心理契约和组织公民行为关系起到部分中介作用。这一研究结论表明,我国高科技企业需要高度关注知识型员工的心理契约问题,为他们构建良好的工作氛围和环境,这些将有利于增加知识型员工对组织的忠诚和工作绩效的改善。
Knowledge workers are the backbone of high-tech enterprises.Their psychological state directly affect the work environment and performance outputs of high-tech enterprises.From the psychological knowledge of employees point of view,this paper conducted theoretical analysis and empirical research on the psychological contract,organizational commitment and organizational citizenship behavior and the impact mechanism involved.Studies have shown that organization commitment plays a partial mediating role in the relationship between the psychological contract and organizational citizenship behavior of the knowledge workers.This conclusion indicates that China's high-tech companies need to pay high attention to the psychological contract of those knowledge workers and build good working atmosphere and environment for them to improve their loyalty and performance in workplace.
