员工追随力是近年来管理学研究的一个重要话题,该领域的研究亟需进一步细化。其中,作为一种具体的追随行为,员工挑战行为有待在内涵和结构上进行深入研究。本文基于对7个MBA小组(56名学生)的焦点小组访谈和15名公司职员(5名领导,10名下属)的深度访谈,对追随力视角下的员工挑战行为的定义、特征进行了概括,并对挑战行为按照内容的多样性(个人发展、工作任务、工作关系)和方式的多样性(当众、私下、越级、沉默、合纵)进行了分类。最后根据挑战内容,为员工进行挑战方式的选择提供了建议,也针对未来研究提出了一组有待实证检验的命题。本研究丰富了员工追随力和追随行为的内容,有助于领导正确地看待员工挑战行为,提高下属的追随力。
Followership is an important research topic in management filed in recent years. Employee challenging behavior, as a specific kind of follower' s behavior, need to be further explored in both definition and diversity. Based on the interviews~ of 7 groups of MBA students (56 employees) and 15 staffs (5 supervisors and 10 subordinates), this study defines the content of employee's challenging behavior, and classifies this behavior according to content (personal development, job task and work relationship) and method (public, private, leapfrog, silence and hezong). Finally, this study provides advice for employees to choose the proper ways to challenge their employees and some propositions for future research. This study enriches the content of followership, helps leaders understand employee's challenging behavior correctly.
