本研究从心理学的调节焦点理论切入,构建了基于调节焦点理论的领导对下属创造力影响机理模型。具体探讨领导的"行为示范"、"语言框架"及"反馈",通过对个体调节焦点与群体共享调节焦点两个层面的共同引导,进而影响下属创造力的作用过程。本研究将丰富并厘清人们对领导提升下属创造力的影响路径与作用规律的认识,并为领导通过日常管理来激发下属创造力提供借鉴与指导。
Employee creativity is a vital foundation for enterprises to gain competitive advantage and to capture competitive opportunities,and one key contextual factor that influences employee creativity is leadership.Therefore,the study of how leaders exert influence on followers' creativity as well as the inherent mechanism is a theoretical and practical problem that needs to be solved urgently.Drawing on the regulatory focus theory,we develop a conceptual framework about the mechanism of leader's effect on followers' creativity,which is proposing that leaders' "behavioral role modeling","linguistic framing" and "feedback" influence followers' individual regulatory focus and group shared regulatory focus and,subsequently,their creativity.The main components of this conceptual model are as follow:(1) follower's promotion regulatory focus and group's promotion climate mediate the positive relationship between leader's promotion behavioral role modeling and followers' creativity,followers' prevention regulatory focus and group's prevention climate mediate the negative relationship between leader's prevention behavioral role modeling and followers' creativity;(2) followers' promotion regulatory focus and group's promotion climate mediate the positive relationship between leader's promotion linguistic framing and follower's creativity,followers' prevention regulatory focus and group's prevention climate mediate the negative relationship between leader's prevention linguistic framing and follower's creativity;(3) followers' promotion regulatory focus and group's promotion climate mediate the positive relationship between leader's promotion feedback and followers' creativity,followers' prevention regulatory focus and group's prevention climate mediate the negative relationship between leader's prevention feedback and followers' creativity.This study introduces regulatory focus theory to the research field of leader's influence on followers'
