以在中国大陆企业工作的新民工为对象,围绕其双重身份的独特性,深入探讨新民工在企业能够实现工作嵌入的内在机制。通过对身份意识和身份定位内涵及其外延的界定以及理论分析,利用跨层线性分析模型,验证了新民工身份与工作嵌入之间内在的作用机制,从个体层面和群体层面拓展了工作嵌入的前因变量研究模型。研究结果为企业管理者如何帮助新民工融入企业,在组织中谋得长远发展提供了较为可行的路径。
This research explores the mechanism of how new generation migrant workers achieve their job embeddedness in organizations based on their dual identities.It tests the interior mechanism of new generation migrant workers identity and job embeddedness through moderating effect analysis and HLM.This study develops the antecedent variable of job embeddedness from individual and group level respectively.It is useful for organization supervisors to help new generation migrant workers associate with organizations and get long-term career development.
