角色冲突和心理天花板现已成为女性职业成长的突出障碍,目前对此项问题的研究较为缺乏且不够深入。意义建构理论可用来诠释女性领导者成功突破心理障碍的行为路径,本文通过对13位企业女性高层领导者的深度访谈,采用质性化的研究方法,以类别与主题分析提取每位女性领导者职业成长过程中关键要素、关系与出现顺序,对她们的共性进行研究总结,并采用领域与格式塔分析建立诠释主轴,以此形成各要素的动态关系,最后提出六项新的研究命题和形成“心理进阶”的研究新发现。研究结论与命题有助于女性领导者规避与克服角色冲突与心理天花板的障碍,以此帮助更多的女性人才实现成长与发展。
Role conflicts and psychological ceiling have now become outstanding obstacles for female career development, which is not studied enough deeply and lack relatively. In this study, the concept of sense making is applied to help understand the details of context of female leaders' behaviors path to achieve the breakthrough of psychological barriers. Through in-depth interviews of 13 business female senior leaders, 6 new propositions are proposed and the psychological progressions of sense making are established by Gestalt analysis. The content of the various dimensions, their relationship and their order of appearance in the process of sense making of every female leader are extracted by categorization and theme-domain analysis. Research conclusion and proposition will help female leaders avoid and overcome the obstacles of role conflicts and psychological ceiling, achieving career development.
