卓有成效的产品开发和技术创新取决于优秀的研发团队,但现实中如何提升研发团队绩效是管理难题。根据阶段性团队过程理论,分不同团队发展阶段考察团队反思、团队监控与团队努力三维团队过程与团队绩效的关系。通过对105个研发项目团队样本的实证分析,结果发现:研发团队反思对团队绩效的正向影响在团队发展早期更强;而研发团队监控对团队绩效的正向影响在团队发展后期更强;研发团队努力对团队绩效的正向影响则不会受到团队发展阶段的干扰。
Effective teams are important cornerstones of successful organizations engaged in RD activities. How to promote RD team performance has aroused great concern around team researchers. The aim of the present study was to explain the interaction effects of RD team processes and team phase on team performance. Based on the study of 105 RD teams of China, we find that:(1) Team reflexivity and team effect are positively related to team performance, the main effect of team monitoring on team performance is not significant.(2) Team phase has a significant moderating effect on the relation between team reflexivity and performance, such that the effect of team reflexivity is stronger at an early phase than at later phase.(3) Team phase also has a significant moderating effect between team monitoring and performance, such that the effect of team monitoring is stronger at later phase of team life cycle than at the early phase.(4) The positive effect of team effort does not moderated by team phase. Finally, limitations and suggestions for future research and practice were discussed.
