本文利用社会交换理论解释了转型经济条件下心理契约违背的主要原因。通过对中国342名员工的实证研究表明,组织支持感(POS)和领导成员交换关系(LMX)对心理契约违背都产生显著的负向影响。同时,这个研究也揭示了组织政治知觉调节领导成员交换关系/组织支持感与心理契约违背的作用关系。
This paper explores the reasons of psychological contract breach with the use of social exchange theory under the transitional economy conditions.Based on a survey of 342 Chinese workers,the study reveals that perceived organizational support(POS) and leader-member exchange relationship(LMX) have a negative impact on the psychological contract breach.Meanwhile,this paper shows that perceptions of organizational politics can moderate the relationship between POS /LMX and psychological contract breach.
