基于对231名员工及其上级的配对调查,本文检验了参与型领导对促进性和抑制性建言的影响及作用机制。结果表明,参与型领导与两种建言行为均正相关:在控制心理安全感的前提下,积极的印象管理动机中介了参与型领导和抑制性建言的关系,而在参与型领导与促进性建言间的中介作用未得到支持;人际公平正向调节了积极印象管理动机与抑制性建言的关系。该研究表明,参与型领导可能通过不同的作用机制对两种建言行为产生影响。
By comparing data from 231 full-time employees and their immediate superiors within 77 groups, the influence and mechanisms of participative leadership and two forms of voice behavior is explored. The results show that participative leadership is positively associated with both promotive and prohibitive voice behavior significantly. Secondly, our results reveal that assertive impression management motive mediates the relation between participative leadership and prohibitive voice, but the mediating role in the relation between participative leadership and promotive voice is not supported, when controlling psychological safety. In addition, our results show that interpersonal justice moderates the relation between assertive impression management motive and prohibitive voice. The present study indicates that there are different mechanisms between participative leadership and two types of voice behavior.
