本研究将部门员工区分为派系局内人与派系局外人,从社会网络视角,分析了派系形成对不同员工满意度的影响及机理。利用75个部门样本,274个员工样本,采用多层线性模型(HLM)进行跨层分析,实证结果表明:派系形成能够提高派系局内人的满意度。但降低了派系局外人的满意度;感知的同事支持完全中介了上述关系。
We distinguish group employees into cliques' insiders and outsiders. From a social network perspective, we analyze the different effects of clique formation on the insiders and outsiders, and propose the mechanism of these effects. Drawing on a sample frame of 75 groups and 274 employees, we ran HLM to achieve a cross-level analysis. We find that the clique formation is positively related to the insiders' satisfaction, while is negatively related to outsiders' satisfaction. The perceived coworkers' support fully mediates this moderation effect.
