采用我国产业集群内企业员工样本,运用层级回归方法对员工离职意愿的主要结构化变量和环境变量的解释能力进行了检验,在此基础上提出并检验了个体成就动机对员工离职意愿的解释能力,进而验证了追求成功动机与避免失败动机在员工离职意愿决定过程中的调节效应。
This study employees hierarchical regression investigating the power of structural and environmental variables of price turnover model with a data set from Companies in industry cluster of China, then the paper proposes and examines the role of a new variable, Achievement Motivation, followed by a test of interaction effects of and exogenous variables. The findings are: 1. Autonomy, promotional chances, professional growth chance, supervisors~ support and co-workers' support among structural variables and Alternative Job Opportunities (AJO) of environmental variable explained turnover intention significantly. 2. Achievement Motivation demonstrated its unique effectiveness in explaining turnover intention. 3. Interaction terms between the motive approach success (Ma) and professional growth and between Ma and AJO exhibited significant effects in regression, hence provides evidence for contingency perspective of turnover intention literature.
