基于重大基础设施工程情境,通过对12个重大基础设施工程项目中的358位员工的调研,采用路径分析法讨论基于员工组织主人翁行为为中介的员工心理所有权对项目绩效的影响机制。研究表明,组织主人翁行为对心理所有权和项目绩效产生部分中介的显著正向影响。心理所有权能够对组织主人翁行为中的学习进取和敬业忠诚产生显著正向影响,组织主人翁行为中的敬业忠诚和助人顾大局对项目绩效产生显著正向影响,而组织主人翁行为中的敬业忠诚对助人顾大局亦产生显著正向影响。而心理所有权对助人顾大局以及学习进取对项目绩效的影响均不显著。
Through a survey on the 358 employees worked on 12 mega infrastructure projects, we use the path analysis method to discuss the mechanism of influence of the employees' psychological ownership on the project performance, viewing the employee organizational ownership behavior as an intermediary. We show that the psychological ownership on project performance has significant positive influence, partly intermediated by organizational ownership behavior. In fact, psychological ownership has significant positive influence on learning and loyalty of organizational ownership behavior; the loyalty and help of organizational ownership behavior have significant positive influence on project performance; and the loyalty on help of organizational ownership behavior has significant positive effect. However, the impact of psychological ownership on help of organizational ownership behavior, and the impact of learning of organizational ownership behavior on project performance are not significant.
