高绩效工作系统概念常被用以研究人力资源管理实践与企业绩效的关系。然而,对中国背景下高绩效工作系统内容结构的研究还比较缺乏。在文献研究、深度访谈和问卷调查的基础上,对107家企业管理者和员工进行问卷调查,获得812份有效数据,采用探索性和验证性因素分析,得到我国企业高绩效工作系统8个维度:结果评估、广泛培训、沟通分享、员工福利、工作团队、雇佣安全、权变薪酬和严格甄选。
The concept of a high performance work system(HPWS) has mostly been used in the West to study the relationship between a firm's human resource practices and organizational performance.Studies about structural dimensions of HPWS in China however,are very limited and lacking of reliably empirical process.In this paper,based on in-depth interviews,open questionnaires and literature review,we test measure by surveying 812 managers and employees in 107 units of various industries.Through exploratory factor analysis and confirmatory factor analysis,we proposed that HPWS has eight dimensions:result-oriented appraisal,comprehensive training,information sharing,extensive benefits,work team,employment security,contingent compensation and elective recruiting.
