基于中国企业情境,采用实证研究的方法,检验企业非典型员工的组织支持感、组织承诺和反生产行为水平及其相互关系与典型员工的差异。发现非典型员工的组织承诺更低,其组织支持感对组织承诺有正向影响,但对反生产行为没有影响。研究结果表明:雇佣情境的差异影响了员工的组织承诺水平及其反生产行为的影响机制。
This paper examines the difference of perceived organizational support, organizational commitment and counterproductive work behavior between atypical and typical employees. The atypical employees have lower organizational commitment; their perceived organizational support has positive effect on organizational commitment but no effect on counterproductive work behavior. The result shows that employment relationship has important influence on counterproductive work behavior.
