基于关系观,对下属-主管匹配、领导认同、领导-成员交换和企业研发人员工作投入的关系进行了探讨,揭示了下属-主管匹配对工作投入的影响机制。通过254对研发主管和研发人员的配对问卷调查发现,下属-主管匹配对企业研发人员工作投入具有显著正向影响;下属-主管匹配不但可以分别通过领导认同和领导-成员交换中介作用对工作投入产生正向影响,而且可以通过领导认同,再通过领导-成员交换对工作投入产生正向影响。
Based on relationship perspective, this research discussed the relationships among person-supervisor fit, leader identification, leader-member exchange, and R&D employee job engagement, tried to reveal the inner mechanism betweenperson-supervisor fit and job engagement. Through 254 paired supervisor-subordinate questionnaire survey, the results showed that person-supervisor fit has a positive impact on job engagement, in addition, person-supervisor fit not only can respectively through the mediating role of leader identification and leader-member exchange impact on job engagement, but also through leader identification, and then through leader-member exchange impact on job engagement,
