信息化与全球化的趋势促进了组织内外利益网络快速连接,迫使领导者需要从战略视角审视利益相关者间的联系,并在各个群体之间履行社会责任,平衡各方权益。这种背景下,责任型领导呼之欲出。以社会学习理论和戏剧理论为基础,本研究致力于打开责任型领导与员工绩效之间的黑匣子。采用结构方程模型对320份上下级配对数据进行分析,结果显示:责任型领导对员工客观绩效和领导评价绩效均有积极预测作用,员工责任感知在责任型领导和客观绩效之间起完全中介作用,下属迎合行为在责任型领导与领导评价绩效之间起部分中介作用。本研究结果能够为员工绩效的提升提供理论指导。
With the information-based and global environment, the leaders must focus on the links among the stakeholders while interest web is these constructed. It is necessary for the organizations to leverage the stakeholders and complete corporate social responsibility, which causes the responsible leadership. By questionnaire dyad-investigations into 320 leaders and their direct subordinates, using structure equation model, this paper has explored the influencing mechanism between responsible leadership and employee performance from social learning theory and drama theory, The results indicate that responsible leadership is a positive predictor of perceive performance and objective performance; employee felt obligation is the complete mediator between responsible leadership and objective performance while cater behavior is the part mediator between responsible leadership and perceived performance. The results are good for between responsible leaders to improve employee performance and achieve performance object by ameliorating employee cognition states.
