因组织伦理失范引发的企业衰落、倒闭甚至社会信任危机唤起了人们选择和开发伦理型领导的强烈动机。现有研究虽然探讨了伦理型领导的概念、前因和后果,但是仍然缺乏对伦理型领导作用机理的系统分析。以团队领导为对象,从社会学习和社会交换两个不同的理论视角深入剖析了伦理型领导对团队成员产生影响的过程机制。从社会学习视角看,伦理型领导主要是通过心理安全和伦理氛围两个重要的中介变量影响团队成员;从社会交换视角看,伦理型领导主要通过工作特征和领导—部属交换对团队成员产生影响。最后展望了未来研究方向。
Following recent ethical scandals and accusations in business which make enterprises fall into decay or go bankrupt and lead to trust crisis of the whole society,there has been a surge in interest in the development of ethical leadership.Although much has been done about the constructs,antecedents and consequences of ethical leadership,there are still many questions relating to its effects on psychological and organizational processes.Focusing on team leaders,we draw on social learning theory and social exchange theory to explore the impacts of ethical leadership on team members.Based on social learning theory,ethical leadership influences followers' outcomes through psychological safety and ethical climate.However,a social exchange perspective on ethical leadership proposes that team leaders influence the ethical conducts of followers via job characteristics and leader-member exchange.Future research directions are discussed in the end.
