为了更深入地分析公平氛围对研发绩效的具体影响机制,基于信息处理与公平启发等理论构建了公平氛围、凝聚力与研发绩效的理论框架,并且以76个研发团队291名研发人员为样本进行了实证检验.研究结果表明,在同时考虑任务凝聚力和人际凝聚力的综合影响时,任务凝聚力部分中介了程序公平氛围对研发绩效的影响,完全中介了互动公平氛围对研发绩效的影响;而在单独考虑任务凝聚力和人际凝聚力的影响时,人际凝聚力部分中介了程序公平氛围和互动公平氛围对研发绩效的影响,任务凝聚力的中介作用则和整体考虑时一致.
In order to deeply analyze the influence mechanism of justice climate on R&D performance, it constructed a theoretical framework of justice climate, cohesiveness and R&D performance based on the information processing and justice heuristic theory. The sample is from 291 R&D personnel of 76 R&D teams. The results show that, while consid- ering the comprehensive effects of task cohesiveness and interpersonal cohesiveness, task cohesiveness partially mediate the influence of procedural justice climate on R&D performance, fully mediate the interaetional justice climate on R&D performance; in considering the effect of task cohesiveness and interpersonal cohesiveness, interpersonal cohesiveness partially mediated the influence of procedural justice climate and interactional justice climate on R&D performance, the mediating role of task cohesiveness is in tune with overall consideration.
