本研究以345名教师为研究对象,基于交互作用视角建立框架模型,研究教师社会化前因变量、社会化近端结果和终极结果之间的关系,以揭示教师社会化过程。结果表明:①教师社会化近端结果在组织策略和社会化终极结果之间起部分中介作用,在教师主动策略和社会化终极结果之间起完全中介作用;②同事帮带仅通过促进教师对学校的了解促进教师社会化终极结果;③家长配合一方面直接促进教师工作绩效,另一方面通过角色清晰对社会化终极结果产生积极影响。
Teachers' socialization refers to the process of an individual becoming a participant member of the teachers' community. Most research on teachers' socialization have been done in the sociological and educational fields.Theses researchers resorted to the methodology of case study and interview,and their research themes largely concentrated on describing the concern and problems of new teachers,especially classroom instruction.Although the researches vividly described what the teachers' socialization meant,it didn't explain how teachers finished adjustment.Some researchers indeed explained the process of teachers' socialization and explored the influential factors,but they mainly focused on contextual factors.Little has involved the personal factors,not to mention the interaction between contextual factors and personal factors.From an interactionist approach,the current study aims at demonstrating the process of teachers' socialization by exploring the effects between antecedents,the proximal outcomes and the distal outcomes. Putting contextual and personal factors into the same model and integrating three analytical levels(task,group and organization),this study examined how antecedents of teachers' socialization(organizational tactics,proactive tactics,coworkers and parents),proximal outcomes(role clarity,school understanding,task mastery,and school politics) and distal outcomes(job satisfaction,work performance,and organizational commitment) work in tandem.345 teachers from six middle schools in Zhangye City,Gansu Province,northwest of China,were recruited to participate in the survey research,in terms of their school type where they worked, their demographic variables,and antecedents of teacher socialization,proximal and distal outcomes of teacher socialization.All hypotheses were tested with the Structure Model Equation using LISREL8.20.The findings showed that①organizational tactics had positive influences on distal organizational outcomes directly and indirectly through sch
