组织性格影响因素研究:组织、环境及其交互作用

在激烈竞争的环境中,企业必须不断进行自身调整以顺应发展的需要或应对外部环境变化。因此,组织与环境交互视角下的企业特质研究和应用就变得格外紧迫和重要。本文引入组织性格(Organizational Character)这一概念,通过实证研究方法探讨了企业所有制性质、成立年数、环境动态性与企业组织性格之间的关系。对来自342个企业的样本进行统计分析的结果表明,非国有制企业在外倾型、直觉型、灵活型性格方面的表现显著强于国有制企业;成立年数与企业在外倾型和情感型性格方面的表现呈U形关系;环境动态性的增强会激发企业在除事实型性格以外其他所有性格倾向的表现;环境动态性在所有制性质与外倾型组织性格、所有制与直觉型组织性格、所有制与灵活型组织性格的关系中起显著负向调节作用;与此同时,环境动态性对成立年数与外倾型组织性格的关系也具有负向调节作用,而对成立年数与情感型组织性格的关系具有正向调节作用。

Can they survive an economic slowdown? Nowadays, Companies are busy dealing with complex and changing environment, they always focus on what they should do and competitors' choices, but losing sight of what they are like as well as missing a most attainable key. In recent years, there are few researches about organization identity even after William Bridges brought forward the concept of "organizational character" in 2000. He developed MBTI from individual level to organization level, for example, extraverted organizations primarily outwardly oriented toward markets, competitors and regulators, while introverted organizations inwardly oriented toward its own technology, leader's dreams or culture; sensing organizations gather information through past details or present status, while intuition organizations prefer to look into the future or big picture; thinking organizations make decision based on principles and systems, while feeling organizations depend on individuals' values and creativity; judging organizations tend to reach firm decisions, while perceiving organizations always seek more input or keeps choices open. Based on statistical analysis of executives or high level managers from 342 companies, relationships between ownership, years of establishment, environmental turbulence and organizational character are explored, while environment turbulence is also taken as a moderator. Some enlightening results are derived as follows: State-owned companies' representations on E/N/P type of organizational character are much more obvious than that of non-state-owned companies. Second, there are U shape relationships between years of establishment and E/F type of organizational character; environmental turbulence has significant negative moderate effects on relationships between ownership and E/N/P type of organizational character and it also negatively moderates the relationship between years of establishment and E organizational character. But, there is a positive moderate effect of environment
