采用问卷调查法,以上海和南京等地新生代农民工为样本,运用中介性调节效应检验方法,探讨了员工双重身份认同对其工作嵌入的影响及其内在作用机制。结果表明:(1)农民认同和工人认同对工作嵌入均具有负向影响;(2)歧视感知在农民认同和工作嵌入之间起部分中介作用,在工人认同和工作嵌入之间起完全中介作用;(3)城市工人和农民工之间的沟通质量对农民认同与歧视感知的关系,以及"农民认同—歧视感知—工作嵌入"、"工人认同—歧视感知—工作嵌入"两个中介链的效应和"农民认同—工作嵌入"直接效应均具有调节作用。
This study researches the processes and mechanisms of dual identities on job embeddedness based on the data of new-generation migrant workers in Shanghai, Nanjing and so on. Results from mediating effect analysis reveal that: ( 1 ) farmer and worker identity has significant negative influence on job embeddedness ; (2) migrant worker identity' s negative effect on job embeddedness is partly mediated by perceived discrimination, while urban worker identity' s negative effect on job embeddedness is fully mediated by perceived discrimination ; (3) quality of communication in organizations significantly moderates the relationship between identity and perceived discrimination and the effects of " migrant worker identity - perceived discrimination - job embeddedness" , " urban worker identity - perceived discrimination - job embeddedness" , and " migrant worker identity - job embeddedness".
