本研究基于实证调查数据,通过路径分析探索了商业银行行长胜任力和绩效之间的相互关系,并基于路径分析的结果提出了提升商业银行行长任务绩效和关联绩效的对策建议。研究结果表明:商业银行行长的任务绩效受分析性思维与风险意识、开拓与主动性、成就导向、目标导向、执行力等5种胜任力影响较大;团队意识与自我提升、责任感、组织协调、客户导向与服务意识是商业银行行长提升关联绩效的关键驱动因素。鉴于行长胜任特征与其任务绩效、关联绩效之间的不同路径关系,商业银行只有采取不同的激励培育方略,才能有效提升商业银行行长绩效。
On the basis of survey data, the paper uses path analysis to explore the relationship between the competency of president of commercial bank and president' s performance. According to the result of path analysis, the paper puts forward detailed suggestions of improving president's task performance and contextual performance. President's task performance is influ- enced significantly by five competencies, which are analytical thinking and risk awareness, pioneering and initiative, achieve- ment orientation, goal orientation and execution. Teamwork and self-improvement, responsibility, organization coordination, cus- tomer orientation and service orientation are key drivers to enhance president's contextual performance. Since president competency possesses different path relationships with task performance and contextual performance, commercial banks should adopt different incentive and training plans to improve president's performance effectively.
