从团队目标取向视角出发,探索在动态环境下双元领导行为对团队创造力的影响机理,构建双元领导行为、团队目标取向和团队创造力的概念模型。利用层次回归分析方法,对41个创新团队调研数据进行统计分析。研究结果表明:(1)变革型和交易型领导具有二元平衡关系,基于两者交互的双元领导行为正向影响团队创造力;(2)变革和交易型领导提升团队创造力的路径机制不同,变革型领导通过团队学习目标取向的部分中介作用影响团队创造力,交易型领导则通过绩效证明目标取向影响团队创造力;(3)环境动态性正向调节双元领导与团队创造力之间的关系。
Based on team goal orientated perspective, this research explores the mechanism of the ambidextrous leadership behavior on team creativity under dynamic environments, building a conceptual model. Hierarchical regression analysis was employed to analyze the data surveyed from 206 innovative teams. The results show that:(1) Transformational and transactional leadership own balanced binary relationship, which means the ambidextrous leadership behaviors based on the interaction positively affects team creativity.(2) Transactional and transactional leadership significantly enhance team creativity, yet with different path mechanisms, team learning goal orientation,while the performance goal orientation partially mediated the impact of transactional leadership on team creativity.(3) Environmental dynamism positively moderated the relationship between ambidextrous leadership and team creativity.
