采用跨层次分析理论方法,整合了团队层面和个人层面因素,探讨了科研团队内部知识共享氛围对成员个体知识创造的影响机理,建立了一个理论模型,并提出对应的理论命题。研究揭示:除了直接促进作用外,科研团队内部知识共享氛围不仅直接促进成员知识创造,还通过个体的知识增长对其产生间接作用,并正向调节创造性人格与成员知识创造间的关系。
Based on and individual level, theoretical methods for multilevel analysis, this paper integrated factors on and investigated the impacts of creation in scientific research teams. A theoretical model knowledge sharing was built and the climate on members' related repositions were team level knowledge put forth.We argue that knowledge-sharing climate in scientific research teams not only enhance member's knowledge creation directly, but also indirectly through personal knowledge growth and positively moderate the relationship between creative personality and member's knowledge creation.
