以400名企业员工作为问卷调研的样本,采用结构方程模型与层次回归分析法,探究领导者不当督导对员工创新行为的影响,以及员工心理资本、团队-成员交换在其中的调节作用。研究表明,领导不当督导对员工创新行为具有显著负向影响;心理资本和团队-成员交换在不当督导与员工创新行为的关系中起调节作用。在此基础上,从个体、团队和领导等方面对员工创新管理提出建议。
Based on a questionnaire survey sample of 400 employees in China and by using structural equation model and hierarchical regression analysis methods, this paper explores the impact of abusive supervision on employees' innovative behavior and the moderating effect of employees' psychological capital and team-member exchange. The research results show that abusive supervision of leaders has a significant negative influence on employees' innovative behavior, while psychological capital and team-members exchange play regulatory roles in the relationship between them. In this regard, suggestions on employees' innovation management from the individual, team and leadership are offered.
