以1 190个来自东部地区98家医院的职工为样本,运用探索性因素分析和方差分析技术分析医院不同岗位的绩效工资满意结构和满意度。研究结果显示,医院不同岗位人员的工资满意结构存在差异,管理人员的工资满意结构相对简单,而其他岗位(医技人员和医护人员)的工资满意呈现多维结构;同时,同一岗位不同性别、教育水平、年龄和雇佣关系对工资满意的影响也存在差异。因此,医院在设计制定绩效工资制度时要突出绩效与报酬的关联度,并针对不同的岗位在工资、福利、增薪机制、工资结构和管理等方面有所侧重。
Based on a sample of 1190 staff members coming from 98 hospitals in the eastern region,this paper conducts research on pay-for-performance satisfaction structure and degree of pay-satisfaction among different positions through the exploratory factor analysis and variance analysis.The results show that there are significant differences in pay-satisfaction structure and level of pay-satisfaction among staff members with different posts.Meanwhile the gender,education level,age and employment mode have impacts on pay-satisfaction in the same jobs.So the hospital should strengthen the relationship between employees′performance rewards in pay-system design and make special emphasis on pay-level,benefits choice,pay increment,and pay management for different positions.
