员工变革承诺研究:概念、测量、诱因及效果

员工变革承诺意指为了促进组织成功实施变革,员工所表现出特定的心理与行为,是员工对组织变革的态度和行为的结合体,在组织变革过程中具有重要的作用。在员工变革承诺的影响因素中,个体层面主要包括年龄、控制点和员工变革效能等,组织层面主要包括组织变革的实施过程、领导方式和组织对变革的管理等。当然,由于员工变革承诺程度的不同,他们对组织实施变革的反应也会存在差异。未来研究可以采用动态的视角对变革承诺的影响机制进行追踪研究,探讨员工自控性和组织文化与变革承诺之间的关系等。

英文摘要:

Employees' commitment to change, based on the integration of organizational commitment and or- ganizational change, is regarded as a force or mind-set that binds an individual to the course of action deemed necessary for the successful implementation of organizational change. The commitment to change, as a combi- nation of behavior and mental state, plays a vital function in organizational change. An employee's commitment to change is under the influence of different factors : at the personal level, the factors are such as the age, the locus of control, and the effect of the change; at the organizational level, the factors include among others the implementation of the change, the type of leadership and the organization's management of the change. As a matter of fact, different employees will show differences in their commitment to change, so they respond differ- ently to the change carried out by their organizations. In the future, it is advisable to adopt a dynamic ap- proach to tracing the mechanism influencing employees' commitment to change exploration of the relationship between employees' commitment to change and culture of their home organizations. , thus making a more effective their self-control as well as the
