文章从自我决定理论的视角讨论和验证了变革型领导影响医护人员创造性绩效的中介因素.研究数据来自对三家医院101位医护人员的问卷调查.数据分析结果显示:(1)变革型领导通过增强领导-成员关系和核心自我评价对医护人员的创造性绩效有正向影响;(2)工作自主性对医护人员的创造性绩效有正向影响,但变革型领导对医护人员的工作自主性没有影响.
The Chinese Health Service Management. Abstract The mediating factors of transformational leaders in medical staffs' creative performance were discussed and exam- ined from the perspective of self-determination theory. Data from survey on 101 cases of medical staffs in three hospitals showed that transformational leaders had positive effect on medical staffs' creative performance by intensifying leader-member exchange and core-self evaluation. Job autonomy had positive effect on medical staffs' creative performance. But transformational leaders had no effect on medical staffs' job autonomy.
