目的调查贵州省农村基层卫生人员的离职意向,分析可能的影响因素,为改善农村卫生人力资源提供参考依据。方法采用自填式问卷对704名乡镇卫生院医务工作人员进行调查,计数资料单因素分析采用卡方检验,多因素分析采用非条件logistic回归进行。结果贵州省农村基层卫生人力资源的离职意向率是35.1%。学历(P=0.008)、收入满意度(P=0.004)、个人发展空间(P=0.009)、管理者决策能力(P=0.03)、职业环境(P=0.041)和卫生人员配备(P=0.002)6个因素对农村基层卫生服务机构医务人员的离职意向有影响。结论相关部门应积极探索有利于农村基层医务人员从业发展的机制,提高农村基层卫生队伍的稳定性。
OBJECTIVE To survey the turnover intention of rural grassroots health human resources and to analyze influencing factorsin Guizhou Province, and to provide references for improving rural health human resources. METHODS Totally 704 workers of township health centers were investigated with a self-designed questionnaire. Chi-square test, non-conditional logistic regression analysiswere used in data analysis. RESULTS The turnover intention rate was 35.1% among rural health workers in Guizhou. Education(P=0.08), income satisfaction(P=0.004), personal development(P=0.009), decision-making capacity of managers(P=0.03), professional en-vironment(P=0.041), health staffing(P=0.002) were the major factors for turnover intention of rural health workers. CONCLUSION Therelevant departments should explore mechanisms for development of grassroots medical personnel in rural areas and improve the stability of rural grassroots health team.
