基于压力的学习效应和组织认同理论视角,通过离岸IT服务外包中的案例研究,探讨了当知识接受方面临组织惰性时,控制如何能影响知识转移。结果发现知识发送方实施的不同控制机制将对知识接受方构成一种压力源和认同源,进而对组织惰性及知识转移产生影响。研究从压力和认同双重机制角度展示了控制影响知识转移的过程机理,揭示了控制性和信息性压力机制对认知惰性进而对知识转移产生的不同影响,为正式控制促进还是阻碍知识转移,外部环境压力减缓还是强化组织惰性的争议提供了一个新的诠释视角。
A case study is conducted in offshore IT service outsourcing to investigate how control imposed by knowledge sender can impact knowledge transfer to knowledge receiver who confronted with organizational inertia Based on the perspective of pressure learning effect and organizational identity theory, it is revealed that the source of pressure and identity imposed by control will impact on organizational inertia and therefore knowledge transfer. A mechanism of how control impact knowledge transfer from both the mechanism of pressure and identi- ty is proposed. The different effects of control-oriented and information-oriented pressure on cognition inertia are found, which provides a new perspective to explain the contrary findings concerning whether formal control con- tributes or impedes knowledge transfer and whether outer pressure relieves or aggregates organizational inertia.
