高校教师具有人力资本长期积累性、边际报酬递增性,对人力资本补偿的预期也较高.高校教师的工作具有多任务性、难以观测性以及各项任务间存在关联性.根据这些特点,对多任务委托代理模型进行了拓展,建立了高校教师关联性多任务多阶段委托代理模型.研究表明加大对可观测任务的激励可以激发教师在该方面的努力,同时,由于各任务之间存在的关联性,只要激励机制设计适当,也会激发教师在难以观测任务方面的努力;采用动态激励方式,双方会走出博弈的困境,实现双方利益的最大化;由于业绩报酬和工作监督成正向变化趋势,因此激励要采取过程和结果兼顾的方式.
According to the university teacher work s characteristics of multi-task, the correlative relation- ship between tasks, difficulty to quantify, and human capital accumulation, the multi-task principal-agent model is developed, and the university teachers association multi-task and multi-stage principle-agent model is established. Results show that teachers effort can be stimulated to increase the stimulation in the observation task. The appropriate incentive mechanism design can also stimulate teachers to put efforts in the not-observed mission because of the correlative relationship between the tasks; dynamic incentive way can help both sides walk out of the game "s predicament and realize the maximum of their total interests; the course and outcome oriented incentive way should be adopted due to a positive trend between the task performance and the supervision.
