本文以研究型大学教师为对象,采用文献研究、大学职能分析、行为事件访谈和专家小组讨论的方法提取教师胜任特征要素,以此为基础编制调查问卷;以来自中国39所"985"大学的调查数据为依据,采用探索性因子分析方法获得了研究型大学教师胜任特征的构想结构;采用验证性因子分析方法检验了构想结构的合理性。研究发现,研究型大学教师胜任特征模型包含基本特质维、人际特征维、概念认知维和科研内驱维4个维度20项胜任特征要素。基于上述模型,提出了研究型大学师资队伍建设管理的建议。
Taking teachers in research-oriented universities as the research subject, the competency elements of teachers are extracted based on literature review, university function analysis, behavior event inter- view and expert team discussion, on the basis of which , the research questionnaire is developed. Ac- cording to the survey data from 39 Universities of "985 Project" in China, the concept factor structure of competency features of teachers in research-oriented universities is obtained through the method of exploratory factor analysis and the method of confirmatory factor analysis is adopted to prove the va- lidity of the concept factor structure. The results show that the model is composed of 4 dimensions in- cluding the basic feature dimension, the interpersonal feature dimension, the conceptual and cognitive dimension and the scientific research driven dimension and 20 elements. Finally, implications on facul- ty management in research-oriented universities are discussed.
