员工建言对组织决策乃至长远发展都至关重要。文章首次将心理可得性、差错反感文化纳入工作自主性与建言行为的关系中进行研究,基于社会交换理论、资源保存理论等,探讨了心理可得性作为中介变量,差错反感文化作为调节变量的影响机制。通过对新疆、河南、上海等地246份企业员工的调查问卷实证研究发现:工作自主性显著正向影响员工建言行为,心理可得性在两者间起部分中介作用,差错反感文化在两者间起负向调节作用。这对企业员工工作自主性的形成、心理可得性的培养、良好组织文化的建立有重要启示。
Voice is crucial for making decision of organization and even the long-term development. This paper introduced the psychological availability variable and the error aversion culture variable to the relationship of employees' work autonomy and voice behavior for the first time. Based on some theories for example social exchange theory, resource conservation theory, ternary interaction theory, et al., the paper researched the influence mechanism of work autonomy affecting voice behavior that the psychological availability was regard as intermediary variable, and error aversion culture was seen as a moderator variable. The team called on plenty of employees of the enterprises that came from Xinjiang, Henan, Shanghai, et al., collecting 246 questionnaires, then the team used the SPSS and the Amos to analyze data in questionnaires, finally the study got the conclusion that voice behavior of employees was significantly positively affected by work autonomy. At the same time, psychological availability worked partial intermediary, and error aversion culture played a role of regulation in the process. The conclusion also brought important implications for enterprises management, and they ware very precious. In the end, we discussed the theoretical and practical significance that the research brought.
