本文以中国银行业为研究对象,实证探索了以组织氛围为中介变量的高绩效工作实践和银行业组织绩效间的关系。基于银行业1501个个体的数据,通过统计分析本文验证了组织氛围是高绩效工作实践影响组织绩效的中介变量,说明了银行服务业领域人力资源管理实践对组织绩效影响的内在机理。
Setting China' s banking industry as the research object, empirical method is used to study the relationship between high performance work practices (HPWP) and the organizational performance in banking industry with organizational climate as mediator. It is proposed that HPWP encourages a high level of organizational climate, which is positively related to organiza- tional performance. Based on 1501 individual samples from banking industry of China, hypotheses are tested which support the mediating mechanisms through which HPWP affect the organizational performance while exploring the "black box" in relationship between human resource management practices and organizational performance in the field of banking industry.
