员工创造力不仅受授权型领导行为的影响,同时也受基于个体水平的心理授权变量以及基于团队水平的情境授权变量的影响.通过347份团队成员与领导的配对问卷调查,从整合视角出发,采用多层线性模型分析了自我创造效能与团队创新氛围对授权型领导与员工创造力之间关系的影响.研究结果表明,授权型领导与员工创造力之间的关系正向显著;自我创造效能和团队创新氛围分别在授权型领导与员工创造力之间起显著的中介作用.
The creativity of employees is influenced not only by the behavior of empowering leadership, but also by individual level-based psychological empowering variables as well as team level-based situation empowering variables. It obtained valid data from 347 supervisor-member dyads. Using the method of hierarchical linear modeling, it analyzed how self-creativity efficacy and team innovation atmosphere influenced the relationship between empowering leadership and employee's creativity. The result shows that empowering leadership is positively correlated to employee's creativity, and self-creativity efficacy and team innovation atmosphere mediate respectively the relationship between empowering leadership and employee's creativity.
