工作和家庭是人们生活中的两个重要领域,二者之间的关系会对组织内的员工的态度和行为产生重要影响.本研究通过对786名中国员工的问卷调查,采用潜变量的路径分析方法检验了工作-家庭平衡的四个因素与工作满意度、离职意向、工作绩效和组织公民行为等结果变量之间的关系.发现了工作满意度在工作一家庭促进和组织公民行为关系中的中介作用;工作满意度在家庭-工作冲突与离职意向之间的中介作用.研究结果表明:在中国情境下,受以家庭为基础的工作优先的社会规范,以及中国政治经济体制发展现状等因素影响,研究样本中的工作家庭平衡各因素与结果变量的关系,与西方研究结果相比,具有一定差异性.
Work and family are two important domains of individual’ s life.The relation of these domains will affect the attitude and behavior of the employees in their work place.This study conducts a questionnaire sur-vey of 786 employees to examine the relation between the four factors of work-family balance and the varia-bles of organizational behavior , such as job satisfaction , turnover intention , job performance and organizational citizenship behavior.The result suggests job satisfaction mediate the relation between WFF and O-OCB, and the relation between FWC and turnover intention.The result also shows that the relationship between work- family balance and some outcomes of organizational behavior vary from the results from the western countries due to the special social norms of work priority based on family benefit and the current political and economic systems in Chinese context.
